Abstract

This study aims to explore the impact of loyalty, motivation, and commitment on the performance of chaplains in Islamic boarding schools in Surabaya. The research employs a quantitative approach, utilizing multiple linear regression tests through the Statistical Product and Service Solution (SPSS version 25) program. A saturated sampling technique is applied for data collection by distributing questionnaires directly to the 56 chaplains in Surabaya's Islamic boarding schools. The findings, as indicated by the coefficient of determination (R square), reveal that 76.8% of the performance variable is influenced by loyalty, motivation, and commitment, while the remaining 23.2% is attributed to other unexplored variables. The results highlight that (1) Loyalty significantly and positively impacts the performance of Islamic boarding school chaplains in Surabaya, (2) Motivation exhibits a positive but insignificant effect on the performance of chaplains, (3) Commitment positively and significantly influences the performance of Islamic boarding school chaplains in Surabaya, and (4) Collectively, loyalty, motivation, and commitment exert a simultaneous positive influence on the performance of Islamic boarding school chaplains in Surabaya.
