Effect of Discipline, Motivation, and Job Satisfaction on Employee Performance through Organizational Commitment at PTPN IV Regional I
Abstract
This study aims to analyze the influence of work discipline, work motivation, and job satisfaction on employee performance, with organizational commitment serving as an intervening variable, at PT Perkebunan Nusantara IV Regional I Medan. A quantitative approach utilizing the Structural Equation Modeling-Partial Least Square (SEM-PLS) method was employed. The study population consisted of employees from PT Perkebunan Nusantara IV Regional I Medan, with a sample size of 85 respondents. Data were collected via questionnaires, and analysis was conducted using SmartPLS through the testing of measurement and structural models. The results indicate that work discipline, work motivation, and job satisfaction all have a positive and significant effect on organizational commitment. Furthermore, work discipline has a positive and significant effect on employee performance, whereas work motivation has a positive but insignificant effect. Job satisfaction was found to have a positive and significant effect on employee performance. Organizational commitment was not found to significantly mediate the effect of work discipline on employee performance; however, it did mediate the effects of work motivation and job satisfaction on employee performance. These findings suggest that enhancing employee performance requires directly strengthening work discipline and job satisfaction, alongside fostering organizational commitment as a linking mechanism between motivation, job satisfaction, and performance.
